Abstract
„Krankenhäuser stehen vor tiefgreifenden Transformationsprozessen, die durch ökonomischen Druck, steigende Qualitätsanforderungen, Digitalisierung und demografische Entwicklung geprägt sind. Vor diesem Hintergrund untersuchen die Projekte LeKoK und NapiK partizipative Ansätze beruflicher Bildung im Krankenhaus. Zentrale Rolle spielen hierbei sogenannte Projektlots:innen, die als interne Lernprozessbegleiter:innen und Brückenbauer:innen zwischen den strategischen Zielen und der Praxis fungieren. Auf Basis leitfadengestützter Interviews werden Aufgaben, Erfahrungen und Herausforderungen dieser Lots:innen analysiert. Die Ergebnisse verdeutlichen, dass nachhaltige Veränderungsprozesse insbesondere dann gelingen, wenn sie arbeitsplatznah gestaltet, durch Beratung und Reflexion unterstützt und strukturell verankert sind. Von besonderer Bedeutung ist der Transfer: Projektlots:innen eröffnen Experimentierräume, generieren Good-Practice-Ansätze und sichern deren Übertragbarkeit in andere Teams, Einrichtungen und Kontexte. So leisten sie einen Beitrag zur Entwicklung einer lernenden Organisation und schaffen Impulse für innovative Personalentwicklung, die über den Krankenhauskontext hinaus richtungsweisend ist." „Hospitals are facing profound transformation processes driven by economic pressure, rising quality requirements, digitalization, and demographic change. Against this backdrop, the projects LeKoK and NapiK explore participatory approaches to vocational education in hospitals. Central to this approach are so-called project facilitators, who act as internal learning companions and bridge-builders between strategic goals and everyday practice. Based on guided interviews, their tasks, experiences, and challenges are analyzed. Findings show that sustainable change processes succeed particularly when they are workplace-oriented, supported by consultation and reflection, and structurally embedded. Of particular importance is transfer: project facilitators create experimental spaces, generate good-practice approaches, and ensure their adaptability across teams, institutions, and contexts. In this way, they contribute to the development of learning organizations and provide impulses for innovative human resource development that are not only relevant to hospitals but also transferable to other sectors facing transformation.” (authors’ abstract; BIBB-Doku)
