Abstract
„Die Studie untersucht, wie IT-Unternehmen formale, non-formale und informell erworbene Kompetenzen, inkl. Herstellerzertifikaten, Bootcamps und Micro-Credentials, bewerten und in Rekrutierung/Weiterbildung übersetzen. Auf Basis von elf Expert:inneninterviews (strukturierende Inhaltsanalyse), gerahmt durch Signaling-/Filtertheorie, zeigen wir: Zertifikate sind notwendige, kontextabhängige Signale; ihr Wert steigt mit nachweisbarer Anwendung (Portfolios/Arbeitsproben) und klaren Prüfstandards. Herstellerspezifische Zertifikate wirken in standardgebundenen Umgebungen besonders stark; Bootcamps beschleunigen Übergänge, bleiben heterogen; Micro-Credentials gewinnen nur bei belastbarer Standardisierung. Informelle Kompetenzen werden anerkannt, wenn sie rollenbezogen evidenziert sind; KMU agieren oft pragmatischer als Großunternehmen. Quereinstiege fungieren als Prüffall und gelingen vor allem in klar umrissenen Rollen mit strukturierter Einarbeitung. Abgeleitet werden vier Hebel: frühe Berufsorientierung/digitale Grundbildung, gezielte Frauenförderung, entbürokratisierte Zuwanderung mit Sprach-/Sozialbegleitung und verstetigte, biografieorientierte Beratung.“ (Autorenreferat; BIBB-Doku)
„The study examines how IT firms assess and translate formal, non-formal and informally acquired competences—including vendor certificates, bootcamps and micro-credentials—into recruitment and training. Based on eleven expert interviews (structured content analysis) and framed by signalling/filtering theory, we find: certificates are necessary yet context-dependent signals; their value rises with demonstrable practice (portfolios/work samples) and clear assessment standards. Vendor certificates are especially effective in standard-bound environments; bootcamps accelerate transitions but remain heterogeneous; micro-credentials gain traction only with robust standardisation. Informal competences are recognised when evidenced for the role; SMEs often act more pragmatically than large firms. Lateral entry serves as a test case and succeeds mainly in well-defined roles with structured onboarding. We derive four levers: early career guidance/digital literacy, targeted support for women, streamlined migration with language/social support, and biography-oriented counselling.“ (author’s abstract; BIBB-Doku)
